3、硕士学位论文摘要随着工作团队日渐成为当今企业开展工作的重要形式,如何使构建的团队更加科学有效,产生良好的“化学反应”,就成了团队研究的重要议题。团队异质性和团队领导风格同属团队研究的重要变量,且对团队创造力有重要影响。然而,究竟团队异质性与团队领导风格如何影响团队创造力,迄今为止,国内外学术界研究并不多见。因此,研究团队异质性及领导风格对团队创造力的影响具有重要的理论和实践意义。本研究围绕上述三个变量之间的关系展开理论分析及实证研究,揭示了三者间表层及深层的关系,为企业研发团队构建适宜的团队异质性与领导风格以提升创造力水平提供理论依据与对策建议。本研究以企业的研发团队为主要对象,综合分析了相关
4、国内外文献资料,归纳了团队异质性、团队领导风格及团队创造力的内涵、维度及影响,提出了三者作用的关系模型和研究假设,通过进一步的问卷调研与缜密的数据分析,对本研究的假设进行了实证检验。通过分析和检验,本研究得出了以下主要结论:1、团队异质性的三个维度中,团队成员的社会属性异质性与价值观异质性对创造力显著负相关,而信息异质性却对团队创造力有显著的积极影响。2、团队领导风格中,变革型领导风格的子维度对团队创造力有显著的正向作用,交易型领导风格对团队领导风格有显著的消极影响。3、团队异质性与团队领导风格均具有调节作用。团队异质性可以调节团队领导风格与团队创造力的关系,团队领导风格也可以调节团队异质性影

6、am leadership style have important influences on teamcreativity.However,till now,there are not many literatures which did research on relationship or impactamong them.Therefore,make a study of the effect of team heterogeneity and taem leadership style onteam creativity has important significance in
7、theory and practice.The external and internal relationshipwill be revealed through theory analysis and empirical research. The study also make some proposeson adopting suitable team heterogeneity and taem leadership style which are helpful to boost teamcreativity.This study regards the R&D teams as
8、main research objects,analysed revalant literatures at homeand abroad comprehensively,summarized the definitions,classification and influence of teamheterogeneity, team leadership style and team creativity, raised relationship model and hypothesisamong the three.This study obtains the following conc
9、lusions through questionnaire investigation and careful dataanalysis:1.In three dimensions of team heterogeneity,the social attibutes heterogeneity and valueheterogeneity have significant negative effect on team creativity,but to the informationheterogeneity,the effect is posotive.2.As for team lead
10、ership style,transformational leadership style have significant positive effecton team creativity.However,transactional leadership style have significant negetive effect3.Both of team heterogeneity and team leadership style have the regulation function.Teamheterogeneity can modulate the relationship
