1、中国海洋大学 硕士学位论文 LX学院教师激励机制研究 姓名:胡雪芳 申请学位级别:硕士 专业: 指导教师:袁洁秋 2011 LX 学院教师激励机制研究 摘 要 随着高考生源的逐年减少、 公办高校的逐年扩招、 外国办学机构的逐渐进入, 我国高等教育市场的竞争将越来越激烈。面对不断加剧的生源竞争,民办高校要 在激烈的竞争中求得生存与发展,必须努力提高自身的核心竞争力。核心竞争力 的形成关键在于提高教学质量和办出特色。 教学质量已经成为民办高校高校生存 与发展的生命线,而教师整体素质的高低则是决定教学质量优劣的关键。拥有一 支稳定而高效的师资队伍,是民办高校长期快速发展的关键。 作为民办高校之一的

2、LX 学院存在着教师结构不合理、流动性大、工作积极 性普遍不高等问题。只有建立全面、合理、有效的激励机制,才能充分调动教师 的工作积极性、发挥潜能和创造性,提高教育教学质量,实现学院的发展目标。 本文以 LX 学院的教师为研究对象,以知识经济为背景,综合运用管理学、 心理学、教育学、组织行为学、人力资源管理等学科知识,采用了文献法、理论 综述法、定性分析及定量分析相结合等多种方法。通过对 LX 学院教师的需求进 行实地调研,找出学校目前激励机制存在着聘任晋升制度不健全、 薪酬激励有 限、绩效考核体系不科学、培训激励不足等问题,应用相关的激励理论,提出构 建 LX 学院教师激励机制的五大原则:人

3、本原则、公平原则、差异性原则、稳定 性原则、系统性原则,并从聘任及晋升激励、薪酬福利激励、绩效考核激励、培 训激励、文化激励、人才引进激励六大方面进行激励模式的设计。另外,要保证 LX 学院激励机制的实施除了有充足的资金外,还需建立和完善人力资源管理制 度、民主管理制度、信息管理制度。 本人根据多年民办高校教学及管理工作的体会,在其他学者研究的基础上, 运用所学理论,力图将现代人力资源管理的激励理论和 LX 学院的实际情况相结 合,深入分析和解决 LX 学院激励机制存在的问题,以促进学院发展目标的早日 实现。此外,教师激励方面存在的问题是民办高校的共性问题,希望通过个案分 析,能对其他民办高校

4、对同类问题的研究有所启发。 本文共分六章,第一章是绪论,介绍论文的研究背景和意义、研究现状及研 究思路和方法等;第二章对论文相关的基本理论进行阐述;第三章通过实地调研 分析 LX 学院教师激励现状、存在问题及原因;第四章构建了 LX 学院教师激励机 制的原则、模式;第五章论述了 LX 学院教师激励机制实施的保障,包括资金和 制度两大方面的保障。第六章是本文研究的结论及启示。 关键字:民办高校教师;激励机制 ;工作绩效 A Research on LX Colleges Teacher Incentive Mechanism Abstract The competition in our hig

5、her education will become even fiercer with the decrease of college entrance students,the enlarged enrolment of public colleges and universities,the entry of foreign education organization year by year,Facing the more and more serious competition in college entrance students market ,private colleges

6、 must focus on improving their core-competiveness in order to survive and develop,the key to creating core-competitiveness is to improve their teaching quality and innovate teaching modes. Teaching quality has been the lifeline of private colleges survival and devleopment ,and the key to ensuring te

7、aching quality is the teachers overall quality, the key to long and high-speed development of private college is to possess steady and high-performance teaching staff. LX college ,as a private collegs ,has various problems such as unreasonable teaching team ,high Turnover rate of qualified teachers,

8、luck of teaching enthusiasm.In order to activate teachersenthusiasm, exert their proficiency and ingenuity improve education and teaching quality ,realize the target of school development all-around、 reasonable and effective incentive mechanism must be established. The paper mainly presents the curr

9、ent conditiongs of LX colleges teacher incentive mechanism .Under the background of knowledge economy ,the paper applies management ,psychology pedagogy;science of organizational behavior and human resources managements,the paper utilizes a lot of methods such as documentation method ,the decision t

10、heory approach,way of qualitative anlysis and method of quantitative analysis ,In this paper ,the author has a research on the LX college teachers requirements,points out many problems in the present teachers incentive mechanism such as unsound requitment and promotion system ,limited payment incent

11、ive methods,unscientific performance evaluation system,inadequate training arrangements in actual.Application of correlative incentive theory ,The paper puts forward five piece of principle of building LX COLLEGE teachers incentive mechanism:people oriented principle, impartial principle, discrepanc

12、y; principle,stability principle and systematicness principle.The paper designs incentive mode from six sides of recruitment and promotion mativation,salary and welfare incentive, performance evaluation incentive, training Incentive, culture incentive, talent introduction incentive. Otherwise , for

13、the sake of assuring implementing of incentive mechanism, capital must be adequate and all kinds of system such as human resources management system, democratic management system and information management system must be established and consummated . Combining incentive theory of human resources man

14、agement and circumstances of LX COLLEGE, I analyse and resolve problem of LX COLLEGE incentive mechanism to realize collegiate development goal according to the experience of private colleges teaching and management work for many years, basing on the research of other scholars , using correlative th

15、eory. Otherwise , considering teacher incentive problem is common problem of private college, I expect to enlighten other private colleges researchs about the same problem after this research. There are six chapters in this paper. The first chapter is introduction that introduces research background

16、 and implications of this paper, domestic and overseas situation of study, study ideas and method,etc.The second chapter elaborate fundamental theory of this paper.
