1、银座商城玉函店员工激励机制研究银座商城玉函店员工激励机制研究 摘 要 在组织中,人力资源不仅是重要的资源之一,同时也是最昂贵的人才财富,但在 实际工作当中,很可能出现很多的困难。作为人资管理工作的一部分,激励机制运用 的好坏是决定组织兴衰的重要因素。银座商城玉函店是银座集团在济南市区的一家分 店,是银座集团精心打造的一处集购物、餐饮、娱乐、休闲、文化体验于一体的现代 化“一站式”大型购物中心。随着全球宏观经济环境的持续恶化,我国经济发展也持 续低迷,导致百货零售行业的利润骤减、业绩下滑。在此背景下,员工激励机制的建 立对于银座商城玉函店具有越来越重要的作用。 本文基于激励及激励机制等相关理论的

2、梳理,对银座商城玉函店现行的激励机制 进行了调查分析,客观评价其现行机制中存在的问题,具体包括绩效考评效果不佳、 员工的培训制度不完善、注重表层激励使得内隐激励不足等。并在此基础上构建了银 座商城玉函店激励机制模型,提出了相应的激励机制完善措施,具体包括:第一,完 善薪酬机制,主要通过设立年终奖提高奖励效果、根据岗位特点设立岗位津贴、针对 特殊岗位权变的设计薪酬模式等方式实施;第二,完善绩效考核机制,主要通过:成 立公司绩效考核常设机构、明确公司各部门考核职责、加强绩效考核实施过程控制与 管理和确定绩效考核协作部门等途径进行;第三,完善培训机制,主要通过明确工作 目标、有序扩大讲师队伍、丰富培

3、训形式和完善培训考核机制等方式进行实施;第四, 注重精神激励,实施途径主要包括加强员工职业生涯规划设计、完善选人用人机制、 发展约束机制、强化企业文化激励等。 本文研究结论对于提升银座商城玉函店的管理水平具有重要的积极意义,同时通 过完善的员工激励机制的实施,极大程度上提高了银座商城玉函店人力资源管理效率, 增强了员工的工作积极性,使银座商城玉函店在恶劣竞争环境下保持强有力的竞争力, 推动了银座商城玉函店经济收益的提升。同时本文的研究结论对于银座集团内其他门 店以及其他百货零售企业激励机制的建立具有一定的指导和借鉴意义。 关关 键键 词词:百货零售企业;激励机制;人力资源管理;完善措施 论文的

In such a difficult situation, the establishment of staff incentive mechanism in the Yinzuo mall Yuhan store management is playing a more and more important role. Under this background, in this paper ,the author analyzed the current ince

8、ntive mechanism for Yinzuo mall Yuhan store after studied the related theories of incentive mechanism, and gave a objective evaluation of the problems existing in the present mechanism, the problems includes bad performance evaluation effect, staff training system is not perfect, emphasized the impl

9、icit incentive and the inner incentive is not enough, then on this basis to build incentive mechanism of Yinzuo mall Yuhan store model, and propose the c corresponding measures of improvement. The corresponding measure includes: first, perfect the salary mechanism, mainly through the establishment o

10、f year-end bonus to improve reward effect, establish post allowance according to the characteristics of positions, embodiment of salary model design for special post contingency; second, improving performance assessment mechanism, mainly through the establishment of the company performance evaluatio

11、n institutions, clear assessment responsibilities of every department, strengthening the control and management in the implementation process of performance appraisal and determine the cooperative performance appraisal sector; third, improve the training system, mainly through clear work objectives,

12、 expand the lecturer team orderly, enrich forms of training and improve the training mechanism; Fourth, pay attention to spiritual motivation, implementation approaches mainly include strengthening the perfect employee occupation career planning and design, perfect the selection mechanism and develo

13、p restraint mechanism, strengthen enterprise culture motivation. In this paper ,the research conclusions has very important significance to the management level of Yinzuo mall Yuhan store. And at ABSTRACT the same time, greatly improves the Yinzu mall Yuhan shop human resources management efficiency

14、 through the implementation of perfect employees incentive mechanism, enhancing the enthusiasm of the staff. Promote the Yinzu mall Yuhan shop maintains strong competitiveness in the harsh competitive environment, and promote the economic income increase the Yinzu shopping mall Yuhan shop. At the sa
