1、 泓信实业高管人员激励与约束机制研究摘要房地产业在整个国民经济体系中属于基础性、先导性产业,其产业关联度高,带动力强,已经成为中国 21 世纪国民经济的重要支柱产业。作为新兴的朝阳产业,大多数房地产企业在人力资源管理与开发方面重视不足、观念滞后、措施不当,尤其是高管人员激励约束不足问题,严重制约了企业的可持续发展。因此,借助成熟的激励约束研究理论指导和借鉴行业“标杆”企业成功的管理经验,探讨高管人员激励与约束问题,完善高管人员激励约束机制,具有重要的现实意义。本文根据不同学科、不同学术理论,从多角度、多方位研究企业激励约束问题的成果及其启示。结合我国房地产行业发展状况和行业特点,深入分析了房地

2、产企业高管人员激励约束现状。同时,以我国中部地区民营房地产企业湖南省泓信实业有限公司为个案,对其高管人员激励现状满意度及激励需求度进行调研和定量分析,找出影响高管人员激励水平的主要因素。在对比万科、金地等知名房地产企业的激励约束管理模式基础上,剖析了泓信实业高管人员激励约束中存在的问题及其深层根源。文章根据激励理论的原理和激励机制的设计原则,构建了泓信实业高管人员激励模型并规范了其运行体系。该模型通过事业激励、精神激励、薪酬激励、制度激励等激励方式作用于组织行为的各个环节,实现提升高管人员动机、绩效、利益和满意度的目的。文章从完善法人治理结构、加强制度体系建设、利用外部监督机制等方面探讨了泓信

3、实业高管人员约束机制的建立。根据泓信实业高管人员激励约束机制实施的前提条件和基本原则,本文提出了强化绩效考评体系,完善薪酬奖惩激励约束机制,分步实施股权激励,丰富激励手段,推行福利计划,构造有效内控系统等六方面的实施策略,并就改进后的激励约束机制的预期效果进行分析。关键词:房地产;泓信实业;高管人员;激励约束机制I工商管理硕士学位论文AbstractReal estate, a fundamental leading industry in national economy, has a closereference ship among other industry and strong d

Nowadays, real estate acts as a rising industry, however, most of the houseproperty enterprisers who have old ideas and improper measures of it pay littleattention

What is more, there is someproblem with lack of incentive and restraint for superior managers, which badlyinfluenced the enterprises sustained development. Therefore, it is of extraordinarysignificance to probe into this field to discuss the problem o

6、f incentive and restraintfor superior managers and better the incentive and restraint policy, which will be onthe basement of mature relative theory guide and successful management experienceof Benchmarking enterprise.The paper writes to research the results and enlightenments of incentive andrestra

7、int policy of enterprise in accordance with different subjects and differentacademically theories by multi-angle and multi-orientation. Combining to the statusand characteristics of real estate, the other penetrated into the actualities of incentiveand restraint for managers in real estate industry.

8、 Meanwhile, on the basement of thecase of Hunan HongXin Industry L.t.d, which is a masses-owned enterprise located atmiddle of China, the author are willing to find the key factors affected the incentiveand restraint lever via the investigation, research and quantitative analysis of satisfiedand dem

9、and degree of incentive and restraint actualities for superior managers. Withcomparison to the incentive and restraint management style of WanKe, JinDi and otherenterprises with bigger name, the paper have analyzed the exist problem and its reasonin this field of HongXin.The paper, according to the

10、reason of incentive theory and the design principle ofincentive mechanism has established a incentive model for superior managers ofHongXin and also set the effecting system in good order. The model affects every stepof organization behavior and fulfills the purpose of promoting the motivation,perfo

11、rmance, interest and satisfaction of managers by career incentive, spiritualincentive, wages incentive, policy incentive and so on.
