3、调满足每个学生不同的发展需要，尊重学生的个体差异，让每一个学生都成为与众不同的唯一。但是，传统的教育本身是忽视学生个体差异的存在，是共性有余、个性不足。“学生成长导师制”是一种全新的教育教学一体化管理制度，是一种更深入、更充分、更全面的优质教育，体现了新课程改革的理念，丰富了小班化教育的内涵，是教师专业化发展与学生生命成长的共同需要。本研究共分为三个部分：第一部分为研究概述。首先论述了本研究是在当前学校实施的德育导师制中，基于教师专业能力准备不足，存在导师在“导什么”、“怎么导”、“怎样发现学生的问题，怎样选择相应的策略，怎样实施这些策略”等方面存在着随意性、非专业性这一背景下进行选题。进而论
4、述了基于小班化教育下的学生成长导师制的现实意义以及进行本研究的理论依据：以人为本理念、素质教育理论和因材施教的教育理念。其次是通过文献梳理对导师、导师制的概念进行了界定 ，并对本研究中的学生成长导师制的内涵进行了阐述。再次，对国内外关于学生成长导师制的研究现状进行了述评。最后，说明本研究的研究思路，并采取历史研究法、调查、访谈研究法、个案研究法等方法进行研究。第二部分是以杭州市青春中学为例，对学生成长导师制的实践进行研究。首先介绍了杭州市青春中学实行学生成长导师制的基本概况，包括实施背景、基本特征、对导师的具体要求。其次，论述了学生成长导师制的实践探索。实行学生成长导师制，应遵循良药不必苦口，
5、忠言也应顺耳、当学生看起来最不可爱的时候恰恰是学生最需要爱的时候、对受导学生的辅导不是采取工作状态而是以科学研究状态来进行、重视自主性、体现差异性的原则。导师要通过“行为观察、深度访谈、事件追踪、专项调查”等，进行诊断性分析，以了解每一个学生；要通过“策略制定、策略跟进、效果跟踪、反思调整”发展每一个学生；要通过幸福指数调查，关注学生精神状态，培养学生健康身心。第三部分是对学生成长导师制进行思考。学生成长导师制的实施，取得了初步的成效，如，增强了教师的“育人”意识，提升了教师队伍素质；促进了学生的全面、健康成长，特别是促进了学生健康人格的培养；增进了家校联系。但也暴露出一些问题，主要有导师的任
6、职资格问题，导师制与班主任制之间的关系问题，导师工作的考核体系不够完善等问题。因I此建议要进一步确立以校为本的导师培训培养机制；进一步完善导师制在制度方面的建设，以制度来明确、规范导师的行为，同时加强对二者之间职责和关系的研究，切实推进学生成长导师制；建立发展性评价机制，对学生成长导师制进行多元化评价、过程性评定和质性评定。关键词：初中 小班化教育 学生成长导师制IIABSTRACTAccording to the asking of New Basic Education Curriculum Reform, all students shoulddevelop themselves com

But, the traditional education ignored the individual difference ofstudents to be existed. Its overall c
8、haracter enough and to spare, but lacking individuality. “Thetutorial system for students development” is an entirely new managerial system of teaching andeducation all- in-one. Its a embedded and adequate and comprehensive education of good qualitymore and more. It embodies the ideas of New Basic E
9、ducation Curriculum Reform. And itsaffluent in the meaning of the primary class educating. Its the common needs of teacherprofessional development and students growing up.This dissertation will describe and analyze the tutorial system with three sections:The first section is the summarization. First
10、, the writer talks about the research background,which based on teachers lacking of professional ability and tutor didnt know what should be andhow to be guided, and how to find the students matter,and how to select the correspondingpolicy, and how to put into execution during the cause of todays th

Finally, it explains theresearch considerations and research approach, that is the organon of history and investigation andinterview and individual cases.In section II the writer gave an example of carrying on the tutori
14、al system in QingchunMiddle School, Hangzhou City. First the writer introduced the main summary which includedbackground and basic feature and the concrete demands of tutors. Second, the writer talked aboutthe practice of the tutorial system for students development in Qingchun Middle School. During
15、the course of the practice, we should to follow the rules that have a wholesome effect need notbitter pills and sincere advice also need to pleasing to the ear, and students are really need love justwhen they look unloveliness, and not to take the state of work but the scientific research when toIII
16、tutor the students, and to pay attention to autonomy and to embody otherness. When the tutor todo the diagnostic analysis should by “behavior observation” and “depth interview” and “incidenttracing” and “ad hoc survey” etc. The tutor should understand everybody by “formulate strategy”and “follow up strategy ” and “track result” and “recollect adjustment” .
