1、河南大学 硕士学位论文 河南省幼儿教师流动现状研究-基于教师激励的视角 姓名:李攀 申请学位级别:硕士 专业:学前教育学 指导教师:岳亚平 2011-05 I 摘 要 摘 要 近年来,随着市场经济的深入发展,人才市场的逐步完善,打破了以往计划 经济体制下的条条框框,为人才的流动提供了更广阔的发展空间。作为人才队伍 中的部分教师也涌入了人才流动的大潮, 实行教师聘任制也加速了教师流动的进 程。这一问题就一直困扰着幼儿园的管理者。幼儿园如何吸引、留住人才,调动 教师工作的积极性和稳定性,这就需要有效的激励机制。因而,对幼儿教师流动 相关问题的探讨, 使人们更加明确学前教育师资稳定发展的重要性和完善

2、教师激 励机制的必要性,努力创设有利于教师队伍建设的制度和政策环境,建设一支高 素质、高质量的幼儿教师队伍,为幼儿教育的良性发展创造更为有利的条件。 本研究采用分层随机抽样的方法,按照河南省东、西、南、北、中的地理位 置,分别从中抽取 1040 名幼儿教师为研究对象,采用文献法、问卷调查、访谈 等方法, 研究幼儿教师的流动状况及其影响因素等内容, 从教师激励的角度出发, 为稳定幼儿教师流动提出相应的建议。本文采用 SPSS16.0 统计软件,通过方差 分析、相关分析和回归分析等方法,对幼儿教师流动情况、人口统计学变量及其 影响因素进行了探讨,得出以下结论: 1、大部分幼儿教师有流动经历和流动意

3、 愿,并持合理的态度。2、幼儿教师流动情况在不同的人口统计学变量上存在着 差异。3、大部分影响幼儿教师流动的因素符合均值处于中等偏下水平,但也有 一部分影响因素符合程度达到了均值以上。4. 幼儿教师流动次数与工作环境、 职业胜任稳定、工作人际关系和组织制度存在显著正相关(p0.05)。 本研究通过问卷调查, 结合访谈得出河南省幼儿教师流动的主要原因是由于 社会环境保障缺乏、幼儿园激励机制不完善和幼儿教师自身激励偏低引起的。基 于现状和原因的探讨,从教师激励的角度出发,提出了稳定幼儿教师流动的相关 建议:作为国家和社会的层面,应更正对幼儿教师错位的价值评价和提高幼儿教 师的社会地位;幼儿园内部应

4、建立完善的激励机制,具体表现在幼儿教师物质激 励的建立、 幼儿教师精神激励的建设、 幼儿教师评价机制的建立; 作为幼儿教师, 要对自我激励应有合理的定位,建立良好的社会支持系统和建立教师自我实现的 激励机制。 II 关键词:幼儿教师,流动,教师激励 III ABSTRACT ABSTRACT With the further development of socialist market economy, each unit broke the rules of employing mechanism under the previously planned economic system,

5、which provide wider space for the turn-over of the talents. As part of the talents team, the preschool teachers also crowded into the turn-over of talent tide. The carry out of engagement system accelerate the preschool teachers turn-over further, this problem always bothering the kindergartens admi

6、nistrators. The kindergarten how to attract and keep talents, arouse teachers working enthusiasm and stability, which requires effective incentive mechanism. Therefore, the talk about the problem of teachers turn-over not only make people understand the important of the stable of the turn-over teach

7、ers, but also understand the necessity to perfect the mechanism of the teacher motivation, and try their best to create the institutional and policy environment for the teachers benefit .Constructing a large number of outstanding and high quality preschool teachers, creating much favorable condition

8、s for the sound development of the children education. This paper took 1040 preschool teachers of Henan province as the research object, used questionnaire and individual cases to study the main existing problems and the reason of the preschool teachers turn-over. Based on this, using the relevant i

9、ncentive mechanism, to discuss how to solve these problems. This paper adopts SPSS16.0 statistics software, through the analysis of variance, correlation analysis and regression analysis, etc. Discussed the condition of preschool teachers turn-over, demography variables and its influencing factors,

10、and came to the following conclusions: 1. Most of preschool teachers with a reasonable attitude have turn-over experience and turn-over intention.2. Preschool teachers turn-over condition exist differences in different IV demography variables.3. Most of the influence factors of preschool teachers tu

11、rn-over under middle level, but there are still a few influencing factors above the average.4. The frequency of preschool teachers turn-over have a significant positive correlation with working environment, professional competency stable, work interpersonal relationship and organizational system (p

12、0.05). This papers based on the questionnaire result analysis ,using interview draw a conclusion that preschool teachers turn-over in Henan province closely related with the lack of social environment protection, the incentive mechanism of turn-over teachers is imperfect and preschool teachers thems

13、elves with low professional recognition . Based on the discussion of the existing condition and the reasons, from the perspective of teacher incentive, the author puts forward related suggestions to stabilize preschool teachers turn-over: First, our country and society should correct the distortion

14、value evaluation for preschool teachers and improve preschool teachers social status. Second, the kindergarten should set up perfect internal incentive mechanism: the details are establishing the substance incentive and spiritual incentive of preschool teachers, and establishing scientific preschool

15、 teacher evaluation system. Finally, preschool teacher should give the self-motivation a reasonable position, establishing a good social support system and teachers self-fulfillment incentive mechanism.
